Title: Potential intercultural conflict in the multicultural organization: Testing the Multicultural Workforce Assessment Inventory
Abstract: "The dissertation was a pilot test of a questionnaire designed to identify areas of potential conflict, vis-a-vis culturally determined conventions regarding working with others, in organizations which employ members of more than one ethnic or national culture.
The Multicultural Workforce Assessment Inventory consists of sixty-eight items testing twenty-seven variables which have been identified as critical for people who work together in an intercultural setting.
The goal of the study was to test the strength of the questionnaire vis-a-vis reliability and validity and its ability to separate different cultural groups of respondents along expected lines of differences regarding organizational communication preferences. The two groups being compared were North American students (n = 345) and Japanese students (n = 346). The North American sampling was conducted at the University of Kansas. The Japanese sampling was conducted at five different universities in Japan. A third sample, that of Japanese students studying at various institutions throughout the United States (n = 99), was tapped for additional discriminant validity testing and as an exploratory measure of the ""acculturation"" effect faced by those who find themselves in between the two cultures in question.
Data were analyzed through factor analysis and discriminant function analysis. Factor analysis yielded structures in the US and Japanese data that were reliably similar. Discriminant function analysis yielded strong classifications between all three culturally-defined groups, even under strict cross-validation tests. Cultural differences consonant with relevant literature were identified by the MWAI. The construct validity of the scale is uncertain. Internal reliability of the MWAI was low because of the heterogeneity of its items; test-retest reliability was chosen as a measure of external reliability and was found to be high.
It was concluded that the MWAI was a useful tool for diagnosing differences in culturally-defined organizational communication conventions and preferences between the US and Japanese groups. The measurement mechanism of MWAI data collection and analysis by DFA was both highly efficient and informative. Combined with follow-up interviews, later revisions of the scale should be profitable for assessment and preintervention use in organizations facing difficulty because of differences in culturally-defined conventions and preferences in organizational communication."
